Presentation transcript:

Assimilation Processes Chapter 7

Chapter 7 Quiz There are three phases in the socialization process. Anticipatory socialization is a process that occurs before entry into the organization. Metamorphosis is a sense making stage that occurs when a new employee enters the organization.

Chapter 7 Quiz The Encounter phase is the state reached at the completion of the socialization process. The employment interview is one of the most widely used contexts in which new employees can be recruited or screened. An employment interview also allows a potential employee to discover things about a prospective organization.

Chapter 7 Quiz Observing is a newcomer information-seeking tactic in which the newcomer purposely violates suspected norms and then observes what happens. Role taking is the first phase of the role-development process. If your boss trusts you, listens to you, and provides you support, chances are that you are in the “out-group.”

Chapter 7 Quiz The socialization process is seen as one way to maximize employee contributions in a human resource type of organization. (XC) Socialization occurs when an individual learns about a new organizational culture

Overview Looking at the processes through which individuals adapt to organizational life

Assimilation Those on-going behavioral and cognitive processes by which individuals join, become integrated into, and exit organizations.

Assimilation as a Dual Process Socialization an individual learns about the requirements of the job or decides certain things that will help them fit in Individualization employees change some aspect of the organization to better suit their needs

Models of Organizational Socialization Phases 1. Anticipatory Socialization The processes that occurs before an individual enters the organization 2. Encounter When a new employee enters the organization 3. Metamorphosis When the new employee is accepted as an insider (Spotlight on Scholarship..p. 148)

Content of Socialization Role related information The information, skills, procedures, and rules that individuals must grasp to do the job Organizational culture There are many different cultures Geographical / lifestyle information

Communication During Assimilation The Employment Interview Newcomer Information Seeking Role Development Processes Others?

The Employment Interview A recruiting and screening tool An information gathering tool A socialization tool Case in Point “The New Job Hunt” (p. 153)

Uncertain Reduction Theory Relational comm. involves exchanging of personal information Deals w/ ways in which individuals come to know themselves and others in interaction Focus on self awareness and knowledge about others People have a difficult time w/ uncertainty, so they want to be able to predict behavior with interactions. They inform themselves about the person.

Newcomer Information Seeking Tactics Proactive roles More than passive Actively seeking information to adapt to roles and culture Information seeking strategies (p.156) -Social costs and also a need to reduce uncertainty

Role Development Processes Role Taking Role Making Role Routinization In-Group Out-Group

Leader Member Exchange Theory (LMX) Org. members accomplish work through roles Individuals develop roles through interaction w/ others in the org. Relationship levels Consider nature of relationship with in the hierarchy

LMX Theory Asymmetrical (complimentary) Symmetrical Communication differences are maximized (unilateral) Superior to Subordinate Symmetrical Communication differences are minimized Behave similarly equilateral Co-worker to Co-worker

Organizational Exit Ageing and Retirement Downsizing, Mergers, and Acquisitions Mobile society

Leaving an Organization Is a process, not an event A process that influences not only those who leave but those who are left behind Communication plays an important part
