2 PSYRES Psychological health and well-being in restructuring: key effects and mechanisms 4 partner institutes in different countries, 2 funded within the NEW OSH ERA scheme Project coordination by TNO, NL
3
3 Background of PSYRES (I) Restructuring: organisational changes that are much more significant than commonplace changes E.g., relocation, off shoring, outsourcing, merger, closure, internal restructuring, business expansion Restructuring may have significant negative consequences on health and well- being for exposed employees Both for those layed-off and for ‘survivors’ (those which stay behind) ‘Survivor sickness’ For instance because of: increased workload, (Kalimo ea 2003), lack of trust in management (Campbell-Jamison et al., 2001), lack of perceived control (Campbell- Jamison et al., 2001), and job insecurity (Lee & Teo, 2005; Campbell-Jamison et al., 2001; Kivimäki et al., 2001) Effects: e.g., poor quality of sleep (Campbell-Jamison et al., 2001), psychological distress (Kivimäki et al., 2003), cardiovascular mortality (Vahtera et al, 2004), increased drug prescription (Kivimäki et al., 2007) and increased use of nicotine (Weber, Hörmann, & Heipertz, 2007) and alcohol (Frone, 2008).
4
4 HIRES and HIRES+ projects for DG Employment (Health In REStructuring) Key mechanisms [restructuring (psychological) health and wellbeing] are largely unknown, because: Longitudinal research is both scarce and fragmented Primarily focused on downsizing Gaps in surveillance/monitoring systems at National and European level Pertinent need to identify subgroups of workers that may be disproportionably affected by restructuring efforts Need to identify whether cross-cultural differences in effects exist across EU countries Background of PSYRES (II)
5
5 Objectives of PSYRES Gain insight into the impact of different types of restructuring on the psychological health and well-being of employees; mediating or moderating factors, (e.g., the role played by worker involvement, perceived organisational justice, support from superiors); the role of the national context, and the context of a sector. Determine which subgroups of employees are at risk of developing psychological health problems and why; Identify effective preventive actions and practical strategies to minimize negative psychological health impacts of restructuring. Identify parameters for surveillance at company, national and EU level.
6
6 Expected outcomes A better understanding of the effects of different types of restructuring on the psychological health and well-being of different groups of workers (‘key mechanisms’) The identification of gaps in the surveillance (monitoring) systems at national and European level The identification of effective strategies to minimize negative effects of restructuring at EU-level, at national level and for specific target groups.
7
7 Expected impact on OSH Evidence of the potentially negative psychological health effects of restructuring will enable countries, companies, Occupational Health Services and other professional bodies to promote prevention and work place health interventions during all phases and types of restructuring Information gathered in the project will be disseminated by using different information sources, e.g. factsheets, project web pages, so that it would reach different target groups.
8
8 Innovation of PSYRES Different types of restructuring Mediators and moderators of employee psychological health and well-being Preventive strategies to protect psychological health and well- being of workers Mixed methods Cross-cultural differences in patterns across EU countries
9
9 WP 1 Quantifying the psychological health impact of restructuring (I) Insight into impact of different types of restructuring Insight into mediating or moderating factors Determine which subgroups of workers are at risk Develop a short, validated questionnaire
10
10 Different types of restructuring -Job characteristics (job demands, autonomy etc.) -Social factors (e.g. social support, worker participation) -Cultural factors (org. culture) -Personal factors (e.g. self efficacy) - Background variables - Psychological health - Performance WP 1 Quantifying the psychological health impact of restructuring (II) mediation moderation mediation
11
11 Phase 1a: Statistical analyses on existing datasets The Netherlands (Netherlands Working Conditions Survey and the Cohort Study on Social Innovation), Denmark (Danish Work Environment Cohort Study, and longitudinal data from the Health Care and Financial Service sector), Finland (two large prospective cohort studies from the sector of employment experiencing extensive reorganisation, forest industry) Phase 1b: Pooling of the findings from the different countries Model focusing on national and cross-national characteristics Identification of gaps in the surveillance (monitoring) systems at national and EU level Phase 1c: Piloting Short Questionnaire Pilot in Poland and the Netherlands WP 1 Quantifying the psychological health impact of restructuring (III)
12
12 WP 2 Understanding the figures (I) Improve knowledge on key mechanisms in the relationship between restructuring and psychological health Improve knowledge on the contextual factors Mechanisms in vulnerable groups Identify important new risk factors
13
13 In-depth interviews In 4 countries A random sample of workers and a sample of vulnerable workers Template method Iterative Restructuring template WP 2 Understanding the figures (II)
14
14 WP 3 Taking action (I) Identify the effective strategies for organisations Identify the key stakeholders Identify ways by which psychological health and well-being issues can be integrated in restructuring
15
15 Workshops with key stakeholders in different countries Strategies at three levels: The work environment Prevention of complaints at personal level Treatment of those employees who show serious consequences and rehabilitation after sickness. 2 templates will be developed: A structured programme A template which covers the main topics WP 3 Taking action (II)
